护理人员知识隐藏行为现状及影响因素分析

摘要:

目的:了解临床护理人员的知识隐藏行为现状及影响因素,为制定科学化的管理对策提供理论依据。 方法:采用分层抽样法,于 2021 年 4 月至 5 月使用一般资料调查表、知识隐藏问卷、组织公平感量表,对莆田市 2 所三级甲等医院的 264 名临床护理人员进行调查。 采用多元线性回归分析其知识隐藏行为的影响因素。 结果:临床护理人员知识隐藏问卷总分为(21.01±11.71)分,各维度 得分为:主动隐藏(11.35±6.78)分,被动隐藏(9.66±5.23)分。 多元线性回归分析显示,工作年限、受聘形式、人际公平是影响护理人员知识隐藏行为的主要因素(P<0.05),共解释其知识隐藏总变异的 23.3%。 结论:临床护理人员的知识隐藏行为处于中上水平,护理管理者应关注低年资护理人员,并积极构建知识共享平台,制定相应的激励政策,营造良好的知识共享氛围,进而减少知识隐藏行为的发生。

Abstract:

Objective: To investigate the current status of knowledge hiding behavior of clinical nurses and its influencing factors. Methods: A total of 264 clinical nurses were recruited from two Class A tertiary hospitals in Putian from April 2021 to May 2021,and they were investigated by general information questionnaire, knowledge hiding questionnaire and organizational justice scale. Multiple linear regression was used to identify influencing factors of the knowledge hiding behavior in clinical nurses. Results: The total score of knowledge hiding questionnaire was 21.01±11.71,and the scores of each dimension were including active hiding(11.35±6.78), passive hiding(9.66±5.23). Multiple linear regression analysis showed that working years, employment form and interpersonal justice were the main influencing factors of knowledge hiding behavior in nurses(P<0.05),and explained 23.3% of the total variance. Conclusion: The knowledge hiding behavior of clinical nurses were at a medium high level. Nursing managers should pay attention to junior nurses, actively build a knowledge sharing platform, formulate corresponding incentive policies, and create a good atmosphere for knowledge transfer, so as to reduce the occurrence of knowledge hiding behavior.
