护士职业成长与离职倾向的关系―组织承诺的中介作用

摘要: 目的:探讨护士职业成长对离职倾向的作用机制,为临床护理管理和稳定护士队伍提供理论依据。方法:便利抽样抽取天津市6所三级甲等医院的349名临床注册护士,采用职业成长量表、组织承诺量表、离职倾向量表对其进行问卷调查。结果:回归分析表明,职业成长和组织承诺均负向影响护士离职倾向(P<0.01),且组织承诺在职业成长对离职倾向的作用中起不完全中介作用,中介效应占总效应的大小为88.6%;在组织承诺中,持续承诺为当前抑制护士离职倾向的最关键因素。结论:医院和护理管理者应重视护士的职业成长,将护士的个人职业发展和组织的发展需求相结合,从而提高护士的组织承诺,减少临床护士的离职现象。

Abstract: Objective: To provide valid theory for clinical manpower resource management by exploring the mechanism of nurse career growth’s influence on turnover tendency.Methods: Totally 349 clinical nurses from 6 tertiary first-class hospitals in Tianjin were selected by convenience sampling, and the career growth scale,organizational commitment scale,turnover tendency scale was used to conduct a questionnaire survey. Results:Regression analyses show that both career growth and organizational commitment had a negative influence on nurse turnover tendency(P<0.01);the organizational commitment plays an incomplete mediating role in the effect of career growth on turnover intention, and the mediating effect accounts for 88.6% of the total effect.Conclusion:In order to decrease the nurse turnover, nursing managers must pay attention to nurse career growth and combine nurse individual development with organizational development, so that promote nurse organizational commitment.
