摘要: 目的:调查ICU护士工作投入的现状,并分析其影响因素。方法:便利选取天津市8所三级甲等医院的349名ICU护士,采用一般资料调查表、中文版结构授权量表、心理授权量表以及工作投入量表进行调查。结果:ICU护士结构授权、心理授权与工作投入呈正相关(P<0.01),多元线性回归分析结果显示机会、资源、工作意义、工作影响、自我效能是ICU护士工作投入的影响因素。结论:天津市ICU护士结构授权、心理授权以及工作投入程度三者之间均呈正相关,护理管理者可以通过提高结构授权、心理授权水平来提高ICU护士工作投入程度,从而稳定ICU护理人才队伍,为提高重症护理质量提供保障。

Abstract: Objective: To investigate the status of work engagement in ICU nurses and analyze the influential factors. Methods: Using convenience sampling, totally 349 ICU nurses from 8 hospitals were investigated with the conditions of work effectiveness questionnaire-Ⅱ(CWEQ-Ⅱ), psychological empowerment scale(PES) and work engagement scale. Results: The structural empowerment, psychological empowerment were positively related with work engagement (P<0.01). Multiple liner regression showed that opportunity, resources dimension of structural empowerment and work significance, work influence and self-efficacy dimension of psychological empowerment were influential factors of the work engagement in ICU nurses. Conclusion: Administrators can improve the work involvement of ICU nurses by improving the level of structural authorization and psychological authorization, so as to stabilize ICU nurses work force and improve quality of critical care.
